Abstract

Az „Acélkocka” altisztképzés annak érdekében jött létre 2019-ben, hogy hivatásukban elkötelezett, a jövő elvárásainak megfelelő és kiváló szakmai tudással rendelkező őrmestereket bocsásson a Magyar Honvédség részére. A modern hadseregek számára kiemelt jelentőségű a megfelelően motivált állomány biztosítása, különösen az altiszti állomány esetében, amely a vezetési és végrehajtási szintek közötti kulcsfontosságú kapcsolatot jelenti. A képzés korai szakaszában tapasztalható lemorzsolódás azonban jelentős kihívást jelent az Altisztképző Központ vezetői számára. A civil területről érkező altisztjelöltek körében mért, mintegy 35% körüli fluktuáció arra utal, hogy a bevonulást követő időszak kritikus jelentőségű a pályán maradás szempontjából. Jelen tanulmány célja annak feltárása, hogy milyen okok vezetnek a képzés korai megszakításához, különös tekintettel a belépő motivációs tényezőkre, a képzéshez és önmagukhoz mért elvárásokra. Az elemzés nagyszámú empirikus adat feldolgozásán alapul. Ez magában foglalja a fizikai alkalmassági mutatókat, a bevonuláskori motivációs vizsgálatokat, valamint a leszerelőkkel készített egyéni interjúk konklúzióit. Az eredmények azt mutatják, hogy bár a gyenge fizikai teljesítmény és az egészségügyi okok objektív szerepet játszanak a leszerelésekben, a lemorzsolódás hátterében elsősorban pszichés és attitűdbeli tényezők állnak. | The “Acélkocka” NCO training programme was established in 2019 with the aim of producing sergeants for the Hungarian Defence Forces who are committed to their profession, meet the expectations of the future, and possess outstanding professional knowledge. For modern armed forces, ensuring a properly motivated personnel base is of paramount importance, particularly in the case of Non-Commissioned Officers, who serve as a crucial link between leadership and execution levels.However, early attrition during the training process represents a significant challenge for the leadership of the NCO Training Centre. The approximately 35% fluctuation rate observed among candidates entering from the civilian sector indicates that the period immediately following enlistment is critical in terms of retention. The aim of the present study is to explore the reasons behind early withdrawal from the training, with particular emphasis on initial motivational factors and the expectations candidates have regarding both the training and themselves. The analysis is based on the processing of a large body of empirical data, including physical fitness indicators, entry-level motivational assessments, and conclusions drawn from individual interviews with those who left the programme. The results show that although poor physical performance and health-related issues play an objective role in attrition, the primary causes lie in psychological and attitudinal factors. Idealised perceptions of the military profession, underestimation of mental strain, and a lack of intrinsic motivation significantly increase the likelihood of dropout already in the early stages of training. The conclusions of the study may contribute to the development of recruitment, selection, and retention processes, highlighting the importance of presenting a realistic career image and fostering self-awareness during preparation.
