Abstract

A mentorálás kulcsfontosságú szerepet játszik a hittanárok és lelkészek pályafejlődésének támogatásában, különösen a változó oktatási és egyházi környezetben. Jelen tanulmány elméleti keretet kíván nyújtani a mentorálás transzformatív erejének megértéséhez, miközben feltárja a gyakorlati kihívásokat ebben a specifikus közegben. A cikk áttekinti a mentorálás történeti aspektusait, kortárs értelmezéseit, kiemelve annak szerepét a karrierfejlesztésben, a szakmai identitás formálásában és a pszichoszociális támogatásban, mindezt a konstruktivista és szituatív tanuláselméletek mentén értelmezve. A tanulmány hangsúlyozza a mentorálást befolyásoló többszintű szervezeti kontextus (intézményi mikrokörnyezet, egyházi és felsőoktatási struktúrák, alapértékek, rejtett tantervi hatások) jelentőségét. Részletesen tárgyalja a mentorálás sajátosságait a pedagógusképzésben (indukció, a mentorpedagógus szerepei és motivációi) és a lelkészképzésben (teológiai dimenziók, a „mentorgyülekezet” mint tanulóközösség, Mason stratégiai területei). A kifejtés érinti a mentor–mentorált kapcsolatok dinamikáját, a diszfunkciók lehetőségét, a mentorált proaktivitásának fontosságát. A tanulmány következtetése szerint a hatékony és etikus mentorálás tudatos tervezést, folyamatos önreflexiót, a mentorok alapos felkészítését és a specifikus egyházi kontextus körültekintő figyelembevételét igényli. | Mentoring plays a crucial role in supporting the career development of pastors and religious education teachers, particularly on the background of the church and in Hungary’s changing educational environment. This study aims to provide a theoretical framework for understanding the transformative power of mentoring, while exploring the practical challenges within this specific context. The paper reviews the historical aspects and contemporary interpretations of mentoring, highlighting its role in career development, professional identity formation, and psychosocial support, all interpreted through the lens of constructivist and situated learning theories. The study emphasizes the significance of the multi-layered organizational context influencing mentoring (institutional microenvironment, church and higher education structures, core values, hidden curriculum effects). It discusses in detail the specifics of mentoring in teacher education (induction, roles and motivations of mentor teachers) and in pastoral training (theological dimensions, the „mentor congregation” as a learning community, Mason’s strategic areas). The exposition touches upon the dynamics of mentor–mentee relationships, the possibility of dysfunctions, and the importance of mentee proactivity. The study concludes that effective mentoring requires conscious planning, continuous selfreflection, thorough preparation of mentors, and careful consideration of the specific church context.
